If your business partner isn't pulling their weight, Xunzi would tell you the fault sits in the arrangement rather than in them. His word is 分 (fēn): who is allotted what. Where 分 goes undefined, conflict follows by rule, not by bad luck.

Why doesn't "just talk to them" fix this?

What does Xunzi say the actual fault is?
Not your partner. The absence of 分.
《荀子·富國》, the chapter on enriching the state, puts it without hedging: 人之生不能無群,群而無分則爭,爭則亂,亂則窮矣。故無分者,人之大害也;有分者,天下之本利也.
My rendering: people cannot live without forming groups; group together with no defined allotment and there's conflict; conflict brings disorder; disorder brings ruin. So the absence of allotment is the great harm to people, and defined allotment is the root benefit of all under heaven.
Sit with 無分者,人之大害也 for a second. The harm is named as the missing 分 itself. Not the partner who under-delivers. Not the one who resents it. Before either person behaves badly, the undefined arrangement already is the damage.

Work is what people dislike. Credit and gain are what people like. Where duties carry no defined allotment, one person suffers the trouble of tasks piling up, and both suffer the disaster of fighting over merit.

Nothing in that left column is wrong. All of it is downstream, which is why it keeps failing to bite. Each item presumes a standard exists and someone has breached it, and that presumption is the part your situation doesn't satisfy.
What happens if you leave it alone?
Xunzi gives you the sequence, and its endpoint isn't a bruised friendship.
《王制》 traces the whole chain: 群而無分則爭,爭則亂,亂則離,離則弱,弱則不能勝物. Group with no allotment and there's conflict; conflict brings disorder; disorder brings separation; separation brings weakness; weakness means you cannot prevail over things.
[UNIQUE INSIGHT] 弱則不能勝物 is the line to sit with. The chain doesn't terminate in hurt feelings. It terminates in the venture losing to the outside world: to competitors, to costs, to whatever your business has to beat in order to keep existing.
So the case for fixing 分 was never fairness. It's survival. An undefined partnership burns capacity on internal friction while your competitor spends theirs on customers. That reframing matters, because "am I being unfair to my friend" is a question you can stall on for two years. "Are we losing" isn't.
Doesn't defining roles just mean you don't trust each other?
The opposite, and Xunzi saw the objection coming. In 王制 he asks why humans, weaker than oxen and slower than horses, put both to work: 人何以能群?曰:分。分何以能行?曰:義。故義以分則和,和則一,一則多力.
How can people form groups? By allotment. How does allotment work? By 義, rightness. So allotment guided by rightness brings harmony; harmony brings unity; unity brings strength in numbers.
Notice the second question. 分 alone doesn't hold. It needs 義 to run. A carve-up imposed by whoever has more nerve buys compliance, never harmony. What buys harmony is a division both partners could defend out loud.
So the conversation you're dreading isn't "here's what you owe me." It's "we never set this, so let's set it, and set it such that neither of us would object if the two seats were swapped."
What should you actually do this week?
Three moves, all available before anyone bills you by the hour.
- Write the two lists separately. You write what you believe each partner owes. Ask them to do the same without comparing first. The gap between those lists is the real problem, and until it's on paper you're arguing about temperament.
- Name the four ledgers 分 has to cover. Work, decision rights, capital, and payout are four separate allotments. Most partnerships define the last one and leave the first three implicit, which is exactly the configuration 富國 calls 職業無分.
- Break the symmetry on purpose. Give each of you final say over named domains. Not seniority, just one decision owner per area, so that 兩貴之不能相事 stops applying to every single question.
None of this needs your partner to admit anything, and that's the point.
What if your partner brought something you can't count?
Then 分 still applies, and Xunzi tells you why. 富國 opens on a limit: 而能不能兼技,人不能兼官. One ability cannot cover all crafts; one person cannot hold all offices.
That isn't a complaint about your partner. It's the reason partnerships exist at all. The r/EntrepreneurRideAlong poster says it plainly: his partner "works HARD," is a "brilliant idea guy," and simply isn't good at execution. None of that is a character flaw. It's two people with different 技, different skills.
The mistake is measuring a partner in hours when what they brought was a contract, a relationship, capital, or the original idea. Hours are merely the easiest thing to count, which is why resentment reaches for them first. 明分 means writing down what each contribution actually is, including the ones that arrived once and can't be repeated.
How is this different from deciding to end the partnership?
Different stage, different text. Guiguzi's exit test starts once you're already asking whether the venture can still be governed at all. That's a verdict problem.
This one sits earlier. Nothing has been declared ungovernable. You're inside a working business with an allotment problem you haven't named yet, and Xunzi's claim is that most partnerships arrive at the exit question having never attempted 分 in the first place. Fix the allotment first. If the trouble survives an explicit, mutually defensible division, then you finally have evidence worth taking to the harder question, and Guiguzi's binary is where to take it.
It's also not a co-founder who betrayed you. Betrayal has a villain and an aimed act. Here, most of the time, nobody did anything to you at all.
How is this different from a boss taking credit for your work?
Rank, and rank changes the method entirely. When your boss takes credit, a record exists and someone above you overwrote it. Han Feizi's answer works the machinery of a hierarchy you don't control.
Here you are the machinery. Nobody outranks you, nobody can be appealed to, and no record got written because the two of you were supposed to be beyond that. The absence of a boss makes this harder, not easier. If you'd rather think it through out loud, ask Xunzi directly.
It isn't a client refusing to pay an invoice either, where the debt is settled and the counterparty stands outside your structure. Your partner sits inside it and co-owns it, which is why no amount of pressure substitutes for a definition.
Do partners recover after this conversation?
Often, though not in the way the advice columns promise. The r/smallbusiness poster who wrote the "not pulling his weight" thread came back with an update (121 upvotes, 15 comments). His partner had been building his own resentment the whole time, feeling talked down to and mistrusted.
That symmetry is the thing to expect. In an arrangement with no 分, both partners feel wronged, and both are describing the same missing structure from opposite seats. Neither is lying.
Which is why the repair goes better when it opens on the arrangement instead of the person. You aren't accusing them of doing less. You're both admitting nobody ever said who does what, and that the incentives were never named. One of those conversations has a defendant. The other has a task.

Does Xunzi say I should demote my business partner?
No. 分 isn't a ranking of persons, it's an allotment of duties, authority and reward. 王制 requires 義 for it to hold, meaning both partners have to be able to call the division right. A division your partner can't defend isn't 分 in Xunzi's sense. It's you winning an argument, and 富國 already predicts what follows.
Isn't this just "write a better operating agreement"?
Partly, and that's the cheap half. Most agreements define payout and ownership while leaving work, decision rights and escalation undefined, which is precisely the configuration 富國 calls 職業無分. What matters is less the document than which of the four ledgers it covers. The same question shapes who you let into the business in the first place.
My partner works hard but produces less. Does that count?
Xunzi would say the question is malformed. 而能不能兼技 grants that abilities differ by default, so effort was never the unit of account. Define what each seat owes in outputs, then measure that. If the outputs can't be defined, you've found the actual gap, and it has nothing to do with your partner's work ethic.
Was Xunzi writing about business?
No, he was writing about states, roughly 298 to 238 BCE. He's the Confucian who argued that human nature has to be shaped by structure rather than sentiment, a position the Stanford Encyclopedia of Philosophy sets out in its entry on Xunzi. His claim about undefined allotment is structural, so it scales down to two people the same way his account of broken promises does.
Does any of this replace legal advice?
